The Ethics of Algorithmic Hiring: Are We Choosing the Right People or the Most Optimized Ones?

In the pursuit of speed and efficiency, hiring has become increasingly automated. Applicant Tracking Systems (ATS), resume parsers, and AI-based shortlisting tools now shape how thousands of job candidates are evaluated. But as the reliance on automation grows, we must ask an uncomfortable question:

Are we truly selecting the right candidates or just the ones who fit the algorithm?

Understanding Algorithmic Decision-Making

In Human Resource Management, the use of algorithms and data analytics to inform, guide, or fully automate decision-making is known as algorithmic decision-making. This process involves using computer algorithms to analyze large amounts of HR data such as qualifications, past performance, or behavioral patterns to improve hiring, performance evaluations, training allocation, and workforce planning.

In algorithmic HR Management, these tools tap into data sources such as employee profiles, past trends, and productivity measurements to recognize patterns through machine learning models, statistical analysis, or rule-based reasoning. The intention is to make HR practices more objective, standardized, and cost-effective.

But as such systems become more accountable for making decisions, they pose real, ethical and legal dangers. Because people design and train the software, they inadvertently include bias in their hiring decisions.

Bias in Resume Screening

Recent studies have revealed alarming levels of bias in both traditional and AI-powered resume screening processes. The University of Melbourne reported that AI-driven hiring systems discriminate against candidates with accents or speech impairments, raising concerns about fairness for non-native speakers and people with disabilities. Additionally, a large-scale audit of generative AI systems (April 2025) showed systematic gender bias, with male candidates receiving more callbacks in high-paying roles, while Black and female applicants were preferred in certain other contexts, as uncovered by a June 2025 audit of leading LLMs. These conflicting biases highlight the context-dependency and instability of AI decision-making. Furthermore, experts emphasize that technical fixes alone aren’t sufficient, a University of South Australia study stresses the need for human oversight, transparent algorithms, and inclusive data to effectively address hiring discrimination. Together, these findings signal that while AI offers efficiency, unchecked use may reinforce or even amplify systemic inequalities in recruitment.

A Forbes survey (October 2024) found that nearly 65% of employers plan to use AI to automatically reject candidates by 2025, while 99% of hiring teams already use AI at some point in the hiring process. 84% for resume reviews and 69% for candidate assessments, however, this rapid adoption is not without uncertainty. According to the same Forbes report, 56% of hiring managers and talent leaders who plan to increase their AI usage express concerns that these tools could screen out qualified candidates. Additionally, 21% worry about AI negatively affecting the candidate experience, by making the process feel confusing or overly rigid.

Why Job Seekers Are Skeptical of AI Hiring:

According to another 2025 Forbes report, 67% of job seekers say they feel “uncomfortable” with employers using AI to screen resumes and make hiring decisions. Even more striking, 90% of candidates believe employers should be fully transparent about their use of AI in recruitment. Interestingly, the level of discomfort varies depending on the specific task AI handles. The report found that candidates are relatively comfortable with AI managing logistical and administrative functions, such as interview scheduling or candidate sourcing. However, that comfort drops significantly when AI takes on more evaluative roles like screening resumes or ranking candidates. This shows that while AI may be accepted as a supportive tool, there’s deep skepticism about it becoming the gatekeeper for human potential.
